Pals begin to slack off when their SAN (or Sanity) runs low. To increase a Pal's SAN, feed them higher quality food or build items like a Hot Spring, which recovers a Pal's SAN when they're using it.

What is SAN?
The best description of SAN comes from Palworld itself:
"When Pals do work at a base, their Sanity (SAN) drops. As their SAN drops, they will slack off, or maybe even get sick. If a Pal's Hunger level is low, their SAN will drop more easily. Feed Pals quality food or let them rest in a hot spring to recover their SAN."
You can see a Pal's SAN score to the right of their name by moving close to the Pal and aiming at them:
Using a Hot Spring
The Hot Spring is a placeable item unlocked at level 9 in the skill tree. It requires Wood, Stone, Paldium Fragments, and Pal Fluids to craft.
Paldium Fragments can be found in many places around the map, along with Wood and Stone. You can get Pal Fluid by capturing or killing various Pals around the world, like Pengullets, Teafants, or Celerays (among others).
To use the Hot Spring, place it anywhere within your base's radius:
Pals will use the Hot Spring automatically when it's placed. If a Pal is slacking off or doesn't feel well and doesn't automatically use the Hot Spring, however, you can pick them up and throw in them in the Hot Spring manually.
Using High Quality Pal Foods
Feeding Pals is important for keeping their SAN high. Moreover, better quality foods will increase SAN scores even more.
To ensure your Pals are always fed, use a Feed Box near their beds and keep it filled with food. Even basic food like Berries can help prevent their starvation.
You can see a food's SAN score and Nutrition score by hovering over the food in your inventory. The SAN score is located directly underneath the Nutrition score.
